Keep squeezing him!! He is doing an excellent job!!

 

Jack is an extremely efficient worker. Picked up from the day 1 and from the work go. Innovation comes naturally and so does dedication to his job. Intellectually way above average in comparison to his peers.

 

What more could a boss ask for? A single employee who can handle the work of two is a rare find. The boss quotes “He handles the most complex assignment in the unit and does it with ease. He is the best person for the job.”

 

Jack diligently does the work that he is expected to and always over delivers.

 

Time passes by as the task is complex and the boss feels that Jack is doing an excellent job at it, he goes with the flow.

 

Jacks dreams? Jack’s motivation? Jack’s thirst for a new challenge? Challenging Jack’s intellect further?

 

These questions when left answered comes a day when one fine Monday morning there lies a letter on the boss’s table. It reads…

 

Dear Sir,

 

I thank you for all the support and guidance that you have given me. You have been an excellent boss. You had entrusted me with a key assignment a year back and showed full faith in me to produce the required outcomes time to time.

 

But Sir, there was more to my work life than just that one task. Work became monotonous for me. I do not want to be branded by someone who is a specialist or a troubleshooter, but someone who has a rounded exposure.

 

I regret to tell you that over the last two weeks I have received calls from a couple of recruiters and also a personal reference of mine. The job profile that they have offered me is something that I cannot resist. It would challenge my intellect and also develop me as a rounded professional.

 

Thus, I have made up my mind to take up on of the offers.

 

Again, I thank you and the team for all the support.

Sounds familiar?

 

Companies often loose some of their best talent because they think that they feel that the employee is doing a great job and they should not break the rhythm.

 

Understanding employee motivations is crucial in employee retention. Spending time with an employee on work and providing him the guidance to excel on the job is only a part of the duty that the manager has. The most important role is that of feeling the pulse of the employee. Take the example of Jack – The manager did not pay heed to the monotony that had set into Jack’s routine. He thought that Jack is doing a fabulous job, why not let him continue doing it.

 

What are the approaches that the boss could have looked.

 

  1. Have an open chat with the employee and understand what the source of motivation is.
  2. Up-skill the other members in the team to eventually take up complex projects.
    1. Increasing the skill set base of your staff would mean that you could use the ‘plug and play’ model for all the projects that you have. This has two fold benefits – one - the employees do not suffer from monotony and two – you have skilled hands to take up varied projects in case you are faced with a spurt of projects or even worse – attrition.
  3. Reward and recognize your top performers.
    1. Highlight the behaviors of your top performers through you internal communication channels.
    2. Direct client interface is a big kick for many. Let your top performer be given the dual role of client management.
    3. Spot recognition is more valued than something that comes later.
    4. Many may say team lunches, a surprise pizza party and a coffee outing are passé, but fact is that when the employee feels that there is more to work – these acts by the manager helps.
  4. Freedom
    1. Take this away from your stars and they would want to be free from you.
    2. A manager cannot command respect. He has to earn it. Or else, the manager maybe best suited to be a part of the LAPD.
  5. Oh hell, is this what they talk behind my back?
    1. Just one line for this…… LET THEM BE!
    2. Let’s face it both you and me have discussed our bosses with our friends, while some go to the extremes of letting people know how ‘what a spark’ their bossed are via their status updates on FB, others use more quite forums like messengers.
    3. This is bound to happen and the manager needs to take it with a pinch of salt. Trust me, most of the times the employees mean no harm.
    4. Patrol them and seek discreet information on your employees and your in trouble! Then be ready to hear statements like “my manager is insecure” My manager is a police dog” “my manager is more concerned about out personal life than the output of our jobs”

 

 

 

Managers……………………. Wake up and smell the coffee!!!!!!

Thanks Raltston for posting such a practical issues.... Managers don't want to waste their time in understanding the motives of the employees....As in this case, they are mainly concerned that their important tasks are not mishandled. As such, they stop thinking of giving any different or challenging tasks to the employees..

Nice attempt but in the real world, the idealism doesn't work and true but unavoidable circumstances happen as happened with Jack...!! Atleast Jack has a satisfaction of doing justice with the job...

Thanks Mridul, very interesting article.   In the top speed of economic growth somewhere on the way we dropped the tools for motivating the employees, concerns about their monotony, necessity of periodic career planning strengthening of the individuals and similar aspects. High attrition is taken to be incidental.   Many of the top corporates of India have been trying  various methods to check it, but of no avail.
Recently I read an ariticle explaining that the corporates do not need the best.   The need of the corporates is for mediocre.   The corporates plan their organisational systems on that basis. Then the question of loosing people or motivation or retention and similar other issues do not become a problem.   Corporates doors will always remain open, any one can enter or exit but without any impact on operations.   Gone are the days when you were looking for the best and trying your best  to retain the best so that you are unique.

Its true. Initially, Employee comes to fulfill his Needs , that's Employment & Salary. Subsequently, assimilate one's self to sustain it for some time. But,due to continuous learning process, Individuals stand out & look for betterment. Whatever the Organization be, it needs to revise it's retaining Policy. Or else, talents will drain away. What we see today is that, Company is ready to give away the talents, and go for cost cutting. Means, they are looking for Raw hands to train them out at the cost of the Talents.

In reality, when we as a boss for Jack and when we harvest the results and move up the ladder,  we have to take also Jack with us. This will be the real recognition and will make him think twice before calling it a day. This is all about industrial psychology and this is not practised nowadys in many organisation.Hope all technical institutions give importance to this atleast in the final year to make future engineers and managers to cope up with the realities of life

A VERY GOOD HINT Ralston, for those who does not:
VALUE the ideal Employee over other invaluable's. Such key members have ability to lead you to Throne of Wisdom with Crown of Diamond.The employer who does not care such staff members is merely a 'seth' and can never compete in his industry of business. There are employers who understand that 'such' employee are the key persons of the organisation still when it comes to sharing advantages with him, he always compares him to other staff and tries to escape from rewarding the 'person'. It ruins discipline because of absence of foresight vision of the "Boss" and later be disadvantageous to the organisation.

Thanks for referring it, Mridul. This is a very real scenerio which every employer/ emoloyee faces. Thanks Ralston for the insight. An employee doesn't demand much from their boss. We all have a need to be wanted. If the boss shows how much they care and want success for their employees, an employee will go to any lengths to give back. Give us opportunities, rewards and growth and we will stick by your side..

 Thanks,Mridul for referral and to Ralston for reminding the very fall out of such debilitating tactics.There is no doubt that people at the helm draw to the sincere and hard working persons or person.The very short term effect of it is to extract maximum advantage and leave him or her when next higher stage of promotion is due.As a matter of facts such hard working and sincere person burns prematurely and i do not htink he can be of any use to the newly adopted organismic.So for overall advantage, assign the work within one's capacity so thta he or she  could be useful fro long time.

Excellent Article.  This is one of the most familiar scene in majority of the organisations. Most of the companies commit this mistake without even realising it.They keep on loosing best of the talents.
Every one forgets that even a flexible sponge has shelf life.It has to be utilised diligently.

Putting more burden on the ass or bullock willing to carry is what happens in every organization and the ass or bullock which does not carry any burden or less burden goes free on the other hand garners all elevations/promotions this is the truth.
